Abstract

Political skill is critically important in today’s complex nursing environment .It is appropriate for observing workplace interactions and head nurses ability to use his/her understanding of staff nurses at work to influence their personal or organizational goals. More importantly, political skill facilitates head nurses’ behaviors that can help them to influence staff nurses to gather additional trust, job satisfaction, and organizational commitment. The present study aimed to study the relation between head nurses’ political skills and staff nurses’ organizational commitment. Descriptive -correlation design was utilized to carry out the present study. The present study was conducted at Tanta Main University Hospital and Qutore General Hospital which affiliated to Ministry of Health in El-Gharbia governorate. The subjects of the present study at the time of data collection consisted of all available head nurse’s at Qutore General Hospital (n=40) and Tanta Main University Hospital (n=110) were included in the present study. All available staff nurses from different departments in Qutore General Hospital (n=75), and reprehensive sample of staff nurses (n=225) working in Tanta Main University Hospital) were included in the present study . The data was collected by two tools: Tool 1: Head Nurses’ Political Skills Questionnaire. It included two parts as follow: Part 1: Questions related to head nurse’s characteristics such as: age, gender, department, years of experience, qualification. Part 2: Head Nurses Political Skills Questionnaire. It consisted of 31 items covered four subscales namely: Social astuteness, Interpersonal influence, Networking ability, and Apparent sincerity. Tool 2: Staff Nurses’ Organizational Commitment Questionnaire. It contained the following two parts: Part 1: Questions related to staff nurses’ characteristics such as: age, gender, department, years of experience, qualification. Part 2: Staff Nurses’ Organizational Commitment Questionnaire, it consisted of 22 items in three subscales to as fellow: affective commitment, normative commitment, and continuance commitment. Results of present study revealed that: 1. The head nurses’ age ranged from 25 to 39 years old. more than half and more than forty (51.3% and 44.7%) of them aged 20 -< 30 and 30 -< 40 years old with mean age 29.954.927. 2. The majority (92.3%) of head nurses were married, sixty (59.3%) of them had less than 10 years of experience with mean7.934.590. 64.0% of them worked in inpatient departments, but, 20.7% and 15.3% of head nurses worked in intensive care units and emergency department respectively. 3. More than half (55.3%) of head nurses had moderate level of political skills as total. 4. Specifically, about fifty and more than forty (49.3%) and (47.3% and 44.7%) of them had moderate level of political skills in interpersonal influence, social astuteness, and networking ability respectively. 5. But, more than fifty (56.7%) of head nurses had high level in apparent sincerity dimension of political skills, 6. Highly significant correlation between head nurses’ characteristics and their total political skills and its domains at P < 0.01. 7. About fifty (49.3% and 48.7%) of staff nurses had low and moderate level of organizational commitment as total. 8. Specifically, about sixty (60.0%) of staff nurses had low level of affective commitment dimension of organizational commitment. 9. More than half (53.7%54.3%) of staff nurses had moderate level of continuance commitment, and normative commitment dimensions of organizational commitment respectively. 10. Highly significant negative correlation between staff nurses’ characteristics and their total and its dimensions of organization commitment at P < 0.01 11. there is significant correlation between head nurses total political skills and staff nurses normative commitment as well as there is significant t correlation between head nurses interpersonal influence and staff nurses affective commitment -Based on the results of this study it was recommended: top management at Qutor General Hospital and Tanta University: need to develop policies that enable them to improve working environment, to meet needs of their head nurses’ political skills; Should pay more attention to head nurses’ political skills as the strategy to promote staff nurses’ organization commitment.
