The role of school climate in job satisfaction among kindergarten female
teachers in Fayoum Governorate
Recently, interest in developing education at all educational levels in general and
the kindergarten stage in particular has been growing, because it is one of the first
and most important stages in human life. It is the basis that determines the
individual personality in the future. As long as this basis is solid, the structure is
solid.
The school administration is the education process backbone. It is the basis for the
processes of developing and improving the education process in educational
institutions through the availability of conditions, material and moral capabilities
and job satisfaction improving for all workers in the educational process,
especially teachers, who are a basic foundation for the development of the two
processes (learning and teaching).
Accordingly, the successful school administration is the one who takes the
initiative to identify the negative and positive factors prevalent in the school work
environment. This guides it to adopt policies that support and strengthen the
positive factors and avoid or correct the negative ones. Accordingly, this helps the
administration to provide an appropriate school climate of satisfaction, cooperation
and efficiency in performance leading to the workers' interaction with in this
climate.
Job satisfaction is one of the main elements of general satisfaction, which gives the
person the necessary energy that enables him to perform his work, continue in it,
and even develop and innovate in it. Job satisfaction contributes to reassurance in
the heart of the employee. When a person feels satisfied with himself and his work,
he feels the spirit highness, the energy superiority, the thought clarity and the mind
activity, so he becomes enthusiastic and focuses his energies on his work, increases
his productivity and creates creativity in his work.
Since job satisfaction among workers in kindergartens is important because it is
based on the ability to deal with children and how to accept all expected cases
during this dealing and the reflection of satisfaction among teachers on their

relationships with all groups inside and outside the kindergarten field starting from
the child - parents - colleagues - the surrounding community - and self-
consideration.
Study Problem:
The study problem can be identified in the following main question:
How to activate the role of school climate in job satisfaction among kindergarten
female teachers in Fayoum Governorate?
from this main question, the following questions branched out:
1. What is the conceptual framework for school climate and job satisfaction in
educational institutions?
2. What are the kindergarten institutions in Egypt?
3. What is the reality of the school climate role in job satisfaction among
kindergarten teachers in Fayoum Governorate from the point of view of the study
sample?
4. What is the proposed scenario for activating the role of school climate in job
satisfaction among kindergarten teachers in Fayoum Governorate?
Study objectives:
The study seeks to achieve the following objectives:
1- Recognizing the conceptual framework of school climate and job satisfaction in
educational institutions in order to determine the role of school climate in job
satisfaction among kindergarten teachers.
2- Recognizing the kindergarten institutions in Egypt in terms of their concept,
philosophy, objectives, importance, administrative structure, programs, and
specifications of the kindergarten building and its equipment.
3- Identifying the most important obstacles facing the school climate and
preventing the achievement of job satisfaction among the kindergarten teacher
through conducting a field study to identify the actual reality of the kindergarten
stage in Fayoum Governorate.

4- Setting a proposed vision to activate the school climate role in achieving job
satisfaction among kindergarten teachers in Fayoum Governorate.
Study importance:
The scientific and practical importance of the study stems from several aspects,
which are:
1. The need to shed light on the concept of school climate and job satisfaction as
some of the most important elements for the success of the educational process and
the achievement of its objectives. This also depends on the teacher who believes in
her profession. Hence, the interest in a teacher in kindergarten, and the need to
provide her with the appropriate educational environment came for their active role
in raising children.
2. The role of improving the school climate which is represented in the role of the
school principal, the school administration of the vice dean of the kindergarten,
and the first teacher is one of the most important roles affecting the efficiency of
the teacher’s work. Their good relationship and their ability to morally stimulate
that will develop her professional sense and belonging to her work with the aim of
raising the level of its production and carrying out its professional duties as it
should.
3. The revealing of the obstacles facing the school climate, and preventing the
achievement of job satisfaction among the kindergarten teacher, and working to
develop solutions to overcome them.
4. The belief that female teachers who are satisfied with their work are more
productive than those who are not. Job satisfaction is one of the basic matters for
the individual and society. It results in psychological and social compatibility,
which in turn reflects the positive impact on work efficiency.
5. The possibility of reaching a proposed scenario to activate the school climate in
the job satisfaction among kindergarten teachers to motivate them to pay attention
to learning outcomes suiting the aspirations of the Egyptian society.
Study limitations:

- Objective limit: The study is limited to presenting the school climate role in
achieving job satisfaction among kindergarten teachers in Fayoum Governorate.
- Human limit: the study is limited to kindergarten teachers (First teacher A, first
teacher, teacher)
- Spatial limit: the current study is limited to the official kindergartens (Arabic -
languages) attached to the primary schools of Fayoum Governorate in all its
departments.
- Time limit: The field study was implemented during the first semester
2019/2020, from 15/10/2019 to 15/11/2019.
Study methodology and tools:
The descriptive approach is considered one of the main approaches used in human
and social research. It depends on the study of the phenomenon as it is in the field.
It is concerned with describing it accurately, and expressing it quantitatively and
qualitatively. Through the study, the researcher used a questionnaire by which she
got acquainted with the reality of the school climate role from the point of view of
kindergarten teachers, their job satisfaction aspects, the most important obstacles to
activate the school climate, and proposals for activating the school climate in the
job satisfaction among kindergarten teachers.
Study conclusions:
- The availability degree of an appropriate school climate in kindergartens in
Fayoum governorate came to a medium degree with an arithmetic average (2.09),
and the job satisfaction degree for kindergarten teachers came to a medium degree
with an arithmetic average (1.89).
- There is a strong positive correlation at the level (0.01) with a correlation
coefficient (0.865) between the reality of the school climate and job satisfaction
from the point of view of kindergarten female teachers in Fayoum Governorate.
- There is a strong, significant positive correlation at level (0.01) with a correlation
coefficient between the seven dimensions of school climate (organizational
structure, kindergarten leadership style, communication style, participation in
decision-making, teamwork, work systems and procedures, work environment).

Job satisfaction as a whole with correlation coefficients amounted (0.741, 0.563,
0.662, 0.813, 0.813, 0.800, 0.586).
- There is a strong, significant positive correlation at the level (0.01) with a
correlation coefficient between the school climate and the three dimensions of job
satisfaction (material and moral incentives, continuity commitment, human
relations) with correlation coefficients (0.767, 0.813, 0.787 ).
- There are no statistically significant differences at the significance level (0.05)
about the reality of the school climate role in job satisfaction from the point of
view of kindergarten teachers in Fayoum Governorate between the different
qualifications.
- There are statistically significant differences at the level of significance (0.01)
about the reality of the school climate role in job satisfaction from the point of
view of kindergarten teachers in Fayoum Governorate between the different
educational administrations.
- There are no statistically significant differences at the level of significance (0.05)
about the reality of the school climate role in achieving job satisfaction from the
point of view of kindergarten teachers in Fayoum Governorate between different
jobs.
The Study concludes that there is a group of obstacles binder the school climate
and job satisfaction among kindergarten female teachers in Fayoum governorate.
The most important one are as follow:
- Deficiency of specialized female teachers.
- Evaluating weakness of society regarding the kindergarten work.
- Lack of private room for children activities and presentations.
- Lack of necessary possibilities to use technological methods in all educational
and learning processes.
- Evaluating weakness for efforts done in work achievement.
