Abstract

Summary : Introduction : Leadership may be described as building relationships or as a relationship between those individuals who decide to lead and those individuals who decide to follow. Good relationship quality lead to positive nurse attitudes and behaviors, including increased organizational commitment, organizational citizenship, and increased nurse performance (Townley, 2016). Aim of the study. The current study aim to examine the association between relationship quality and organizational commitment for nurses at Main Mansoura University Hospital. Design : The research design utilized a quantitative, descriptive correlational design. Setting and Subject : The study was conducted in all departments at Main Mansoura University Hospital The study include a convenient sample of all available nurses (250) working at Main Mansoura University Hospital at the time of data collection. Tools of data collection :- The data of this study was collected by using two tools : Two tools were utilized for data collection: Tool I: Relationship Quality Questionnaire consists of two parts; part (1): Demographic characteristics of nurses as (age-gender- workplace department -education qualification- marital status- year of experience), and part (2): Relationship Quality Questionnaire. This part is to examine relationship quality which developed by Linder and Mayslin (1993). It includes 11 items and composes of four main categories: Affect (3items), Loyalty (3items), Contribution (2items), Professional Respect (3items).Each statement response was measured with five-point Likert scale from 1(Strongly Disagree) to 5 (Strongly Agree). Tool II : Multidimensional Organizational Commitment questionnaire developed by Meyer and Allen (1993) to assess Organizational commitment. It includes 22 items and composed of three main categories as following ; Affective commitment includes (6items), Continuance commitment includes (8 items) and normative commitment includes (8 items). Reactions of the participants were measured on three-point Likert scale ranged 1, 2, and 3 for the responses never, sometimes, and always respectively. The main finding of this study includes : - The majority of nurses were20-<30years old. Most of them were female represented. The highest number of them was working at surgical departments. - Majority of nurses have moderate level of relation quality73,2%. - Majority of nurses have Low level of organizational commitment52%. - There was positively correlation and statistically significant between total relationship quality and multidimensional organizational commitment. Based on the findings of the study it was recommended to : - Organize courses on a continuous basis to highlight about the importance of the relationship quality between nursing in order to increase commitment. - Set specific policies and rules to organize work permanently and solve all problems. - The leader should develop his knowledge and management capabilities. - The leader should work to solve problems in an intelligent and neutral way;
